Practical Strategies for Leading Through Uncertainty
We are in the midst of an unprecedented time in history. The uncertainty we face daily presents unique challenges for leaders. Some of us led through 9/11, the economic crisis of the late 2000s, the pandemic, and other critical times in history. Without foresight, navigating those events was difficult. Looking back on my HR leadership during those times, I see many opportunities for improvement.
Now, as we face new challenges, I want to share some strategies from the HR toolkit that can help leaders boost their team’s resilience.
Meet People Where They Are
Leaders should take an individualized approach in supporting their team. Some team members are dealing with the impact on family and friends of job loss, financial stress, or changes to the social safety net. People handle stress in different ways. Take the time to reach out to people and give them an opportunity to share what they are going through. Then think about how to treat them equitably but as individuals.
Allow Flexibility and Autonomy
After considering the impact on individuals, provide flexibility where you can – whether in work hours, remote options, or deadlines – to help employees manage their individual challenges with less stress. Providing autonomy over areas of their job responsibilities can boost engagement.
Utilize Coaching Principles
In one-on-one conversations, aim to listen about 80 percent of the time and speak for only 20 percent. Use your 20 percent to acknowledge what you heard. Reflecting back their statements helps employees gain clarity and self-awareness. From there, employees can develop action plans.
Prioritize Employee Well-being
Wellness programs don’t have to be expensive. Consider offering resources like meditation apps or mindfulness training. Encourage movement throughout the workday. Perhaps include some simple stretching exercises during your team meetings. Remind employees about resources available through your Employee Assistance Program (EAP). EAPs now provide broader support than ever.
Reprioritize Goals for Impact
Reassess your team’s goals, prioritizing the essential ones while easing pressure on “nice to have” initiatives. At the same time, ensure everyone has the opportunity to contribute to meaningful work that moves the organization forward and provides a sense of fulfillment.
Foster Connection and Belonging
Strong workplace relationships significantly impact job satisfaction and retention. Creating opportunities for social connection both formally and informally is vital. Keep in mind that having a friend at work is something that employees rate as important and is a driver in job satisfaction and retention.
Increase Communication and Transparency
Employees need clear, consistent communication about the organization’s financial and operational health, especially in uncertain times. Keep them informed, even if it’s just confirming that business continues as usual. If the organization experiences challenges, be transparent in a way that fosters trust and provides clarity.
Maintain or Increase Growth Opportunities and Recognition
Providing employees with professional development opportunities through training, mentorship, or stretch assignments not only builds skills but gives employees a sense of control over their future. Regularly recognize both team and individual efforts publicly and privately and provide small rewards and personal messages of appreciation. Feeling valued helps employees stay motivated during tough times.
Take Care of Yourself
Leading through uncertainty is emotionally and mentally taxing, and it’s easy for leaders to not prioritize their own well-being. Leaders set the tone for the workplace. They must strike the appropriate balance between acknowledging challenges and maintaining a sense of optimism, even when they may not feel that way themselves. Consider developing your personal wellness program that includes the suggestions above. A coach can provide a confidential space to process challenges, gain clarity, and develop strategies to navigate challenges.
Final Thoughts
Leadership in times of uncertainty requires flexibility, empathy, and proactive communication. While no leader has all the answers, small, intentional actions can make a significant difference in how individuals navigate uncertainty. By meeting people where they are, supporting well-being, fostering connection, and maintaining transparency, leaders can create an environment that supports employees.
